Development and Implementation of Participatory Management Approach for Support Staff at Lampang Hospital.

This two-phase research and development (R&D) study aimed to develop and disseminate a participatory management approach for support staff at Lampang Hospital (N=233). Phase 1 (Research): A quasi-experimental study with 45 support staff over 12 months demonstrated significant improvements in management effectiveness (p<0.001, Cohen's d=2.51). Results were published in the Journal of Environmental Education Medical and Health. Phase 2 (Development & Dissemination): Using the 4D Model integrated with two cycles of Participatory Action-Oriented Research (PAOR), 233 support staff participated in refining the approach over 10 months. Mixed methods data collection included surveys, focus groups, in-depth interviews, participant observation, and reflection journals.
Results showed: (1) Significant improvement in management effectiveness across all dimensions (M increased from 2.93 to 4.15, p<0.001, d=2.08); (2) High satisfaction (M=4.37); (3) Eight evidence-based best practices co-created by practitioners; (4) A comprehensive user manual; (5) Strong sustainability factors (M=4.28).
